Standard economic theory assumes formal reference letters resolve information asymmetry by signaling worker ability to prospective employers. However, when short-term work opportunities operate primarily through expanding informal referral networks, workers rely less on formal reference documentation during subsequent job searches.

Imagine applying for a job where a trusted current employee introduces you directly to the hiring manager and vouches for your character. Because the hiring manager trusts the insider's word, showing up with a printed paper recommendation letter from a previous boss becomes redundant. Direct personal recommendations bypass and replace the need for formal paper credentials.
What the evidence says
Acquiring experimentally induced work experience reduced the probability of submitting a reference letter by 7.9 percentage points (p > 0.10) and decreased the frequency of reference letter submissions by 0.381 times, demonstrating that formal signaling via reference letters did not drive the observed wage gains.
